Why Seeing Women in Tech Matters: The Data on Role Models
Think about the last time you saw someone talking about technology on television, in a movie, or online. Was it a woman? If you are struggling to remember, you are not alone, and that is exactly the problem. The faces people see associated with a field shape who thinks that field is open to them. This is not a matter of opinion or optics. It is a matter of measurable psychological and behavioral effects, and the data on it is clear.
Researchers call the underlying mechanism the role model effect, and it has been studied extensively. The basic finding is that seeing someone who shares your identity succeed in a domain increases your own belief that you can succeed in that domain, which in turn increases your effort, persistence, and actual performance. This is not a small or fuzzy effect. In one well-known set of experiments, researchers had students take a difficult test. Before the test, some students read about a successful person who shared their gender or background, while others did not. The students who saw a matching role model performed significantly better, and the effect was strongest for students from groups stereotyped as not good at the subject.
The effect works in reverse too, and this is the darker side. When people never see anyone like them in a field, they absorb a message about their own place in it, without anyone having to say a word. Psychologists call this the possible self. A possible self is the image you carry of who you could become. If every engineer, founder, and AI expert you ever see is a man, your image of an engineer does not include you. You do not consciously decide tech is not for you. You just never form the possible self that includes it, so the path never feels like yours to walk. This is how underrepresentation reproduces itself across generations, quietly and without malice.
The data on media representation tells the story starkly. Studies of film, television, and advertising consistently find that women are dramatically underrepresented in tech roles on screen, and that when they do appear, they are often portrayed in narrow or stereotyped ways. A girl growing up consuming this media gets a steady, low-level signal about who belongs in technology, and that signal is mostly male. This matters because media is where most young people first form their sense of what different careers look like, long before they meet a real engineer or take a real class.
There is encouraging evidence that changing the picture changes outcomes. Programs that expose girls to women in STEM, through visits, mentorship, or even just seeing diverse role models in materials, have been shown to increase girls' interest and confidence in STEM subjects. The effect is real and it is one of the more cost-effective interventions we have. You do not need to overhaul an entire education system to move the needle. You need to put women in front of girls, in real life, consistently, and let the possible-self mechanism do its work.
This is why representation is built into the structure of TechnovateHer, not added as an afterthought. Our workshops are led by women. Our mentors are women who actually work in technology. We are deliberate about this, not because men have no place in this work, they absolutely do as allies, supporters, and advocates, but because the research is clear that the role model effect requires identity match to fully fire. A girl needs to see a woman doing the thing to most fully imagine herself doing it. That is not exclusion. It is evidence-based design for the outcome we are trying to achieve.
We are also honest about a harder truth. Representation is not just about gender. For Black women and girls, the gaps in representation are even wider, and the role model effect is even more important and even harder to come by. A Black girl rarely sees Black women in tech roles, in media or in life, which means the possible-self mechanism is working against her by default. Part of our work is making sure that the women visible in our spaces reflect the full diversity of the women and girls we serve, so that the role model effect reaches the people who need it most.
So when someone asks whether representation really matters, or whether it is just performative, our answer is grounded in evidence. It matters measurably. It changes beliefs, which change effort, which change outcomes. It shapes the possible selves of the next generation of girls, and through them, the future composition of the entire field. We are not in the business of optics. We are in the business of changing who can see themselves in technology, one visible woman at a time. That is slow work, but it is some of the most important work there is.
